yea but you forget the amount of information they can see online and such. so while they might not have true knowledge or experience they have a lot of theory that if they can think quick enough to put into use might bridge the gap a bit.
Both because of players using skills they had never seen before and didn't know how to use, and simply because of the sheer strategy and instinct of these other players.

There might be a level system but its a kind of behind the scenes thing that increases not just on battle but training also. A kind of hidden system to make it easier to tell when to make something happen if that makes sense.

If you think about jt they kinda already are weapons. Heck every group in the games uses them to get there way. Only difference being how they treat them and if they are sent to the pokemon world to "play" then I imagine have a set number of gym bagdes might be required before you can bring back certain pokemon.

personally I think it would be better for a unique Zanpakuto one that is not from the bleach show at all but it is what it is and if your using a char then use all the char.
Second is if Zangetsu in the inner world should have all of Ryoto's powers. In my opinion, it would be cool if he had and used them in a more wild and unpredictable way, but I'm not sure if it would make sense since Zangetsu is part of Ryoto and his Zanpaktou, but he is still not Ryoto. It can work either way.

I could see a shiny being stronger then a non shiny at base. Could be that it's shiny because it has better genes or something. Giving it a better starting point but might still have the same end point or maybe a little higher due to better genes. After all even in humans we can see this effect, granted it can be lessed based on one's own training and such but still.
